“It takes tremendous patience to build the type of ‘machine’ we are all attempting to build,” said Ryan Blanchard, COO and owner at H2GO Car Wash. 

Creating a high-performing team is not simply about gathering talented individuals. It requires cultivating an environment where each member feels valued, motivated and equipped to contribute to collective success. While this may seem easier said than done, there are practical steps and strategies you can adopt to move closer to achieving these goals. 

1. Establish a Positive Work Environment
A motivated team thrives in a work environment that is both stimulating and supportive. Simple gestures, such as offering free coffee or providing refreshments during hot weather, can make a noticeable impact on morale. The objective is to foster an atmosphere where employees feel appreciated and eager to contribute.

At H2GO, the company values play a critical role in motivating its employees. “We consistently remind our employees why we are here, why we are all doing this,” Blanchard said. “This resonates with the employees who are committed to the team, unites them and motivates them to be engaged.”

2. Supporting Growth and Development
When team members are provided opportunities for personal and professional growth, they are more likely to feel valued and invested in the organization. Promoting continuous learning through training programs and cross-training initiatives can elevate individual and team performance. For example, offering the chance to acquire new skills can boost both confidence and the overall skillset of the team. 

H2GO also takes a flexible approach to team dynamics by rotating employees between locations when needed. “If we notice a team member is struggling or disengaged, but we know their potential, we may transfer them to a nearby site. Often, a change of environment helps reignite their enthusiasm and allows them to return to their best performance,” Blanchard said.

3. Promoting Collaboration and Feedback
Encouraging collaboration within your team is essential for driving productivity and fostering innovation. Leaders should actively seek input from team members on ways to improve operations or address challenges. For example, inviting the team to brainstorm solutions for managing busy traffic areas can yield effective and creative outcomes.

At Sudzy Salmon Car Wash, key performance indicators (KPIs) are reviewed monthly by managers and technicians through site walkthroughs, video analysis and data review. “These reflective conversations about the KPIs lead to the kind of deeper understandings needed to catalyze intentional day-to-day actions,” said Jamilyn Bertsch, chief people officer. “Plus, the corresponding bonuses are motivating, for sure!” 

4. Building an Engaged and Satisfied Team
Happiness is infectious. When employees enjoy their work and have strong relationships with their co-workers, it creates a positive team atmosphere. As a leader, it’s crucial to monitor the overall morale of your team. Addressing dissatisfaction promptly helps to prevent it from spreading throughout the group. 

5. Leveraging Mistakes as Learning Opportunities 
Mistakes are inevitable in any business, but how leadership responds can significantly impact team motivation. Instead of punishing errors, use them as opportunities for growth. For example, if a team member makes an error while loading cars, treat it as a moment to review procedures and provide additional training. This approach not only improves operational effectiveness but also creates a culture where employees are comfortable learning from their experiences. 

One tactic that has helped H2GO decrease the number of mistakes made by employees is repetition. “The best thing we can do as an organization when it comes to training is to return to past lessons and repeat and keep repeating,” Blanchard said. “We’ve found that some of these things take time to learn, but when repeating, revisiting and relearning, they gradually sink in to any and all employees.”

6. Setting Clear, Measurable Goals
Effective teams are aligned around clear, measurable goals. SMART goals — specific, measurable, achievable, realistic and time-bound — are a proven method to guide teams toward success. Leaders should communicate these goals clearly to ensure everyone understands their roles and responsibilities. Examples may include decreasing damage claims by 10% within a year or increasing membership sales by 20%. When goals are clearly defined, team members can focus their efforts more effectively.

Bertsch said that at Sudzy Salmon, “an outline of the company’s career pathways with on-the-job training guides plus LEAD modules have helped all of our team members to see how they can grow into new roles.”

7. Motivating Performance Through Incentives
Both financial and non-financial rewards can have a profound effect on team motivation. While bonuses, gift cards and team outings are common incentives, intrinsic rewards like job satisfaction and personal growth also play a pivotal role in sustaining long-term motivation. Encouraging both individual and team goals fosters a sense of ownership, driving employees to deliver their best work.

Just as Sudzy Salmon has transparent career paths, they also have a clearly outlined compensation structure. “It is empowering to know that promotions and raises are tied directly to your pursuit of new knowledge, skills and experiences plus demonstrating success with new responsibilities,” Bertsch said.

H2GO has also adopted a unique method for rewarding its employees, “and we love it,” Blanchard said. “We use an app called Nectar and it has been a huge hit with our team. It definitely has improved our culture, and not only has it made it very easy and fun for management to reward employees, but it is also a great way for employees to commend and reward their fellow co-workers,” Blanchard said. 

8. Facilitating Open Communication and Coaching
Open and effective communication is the foundation of a successful team. Consistent communication keeps everyone informed, engaged and motivated. Regular team meetings, shift briefings and one-on-one conversations are key opportunities to provide coaching, offer feedback and address issues before they escalate. 

Experimenting with new communication methods can also lead to positive breakthroughs. For example, H2GO initially had managers complete LEAD lessons on their own, which worked well, Blanchard said. However, they decided to change their approach and implemented monthly in-person meetings to discuss individual LEAD lessons. “We saw better engagement, great discussions and, ultimately, more effective learning,” he said. The result? “We love the increased level of accountability and fun engagement that came with this structure.”

In addition to face-to-face meetings, tools like Slack facilitate easy and quick communication, keeping everyone on the same page. “Our managers have come to appreciate how Slack helps us celebrate successes, leverage our collective knowledge and also share notes from after-action reviews so the everyone can learn from mistakes,” Bertsch said.

9. Building a Diverse and Effective Team
Diversity — whether in age, ethnicity, gender or skills — brings valuable perspectives that can enhance creativity and problem-solving within the team. However, to fully realize these benefits, leaders must actively manage and support diversity. When hiring, focus on filling skill gaps and selecting individuals who complement the existing team. A diverse, yet cohesive team is better equipped to navigate challenges and excel.
